医生职业承诺对职业倦怠与工作要求关系的调节作用
Moderating effects of doctors' occupation commitment on relationship between the job demand and job burnout

目的:探究医生职业承诺对职业倦怠与工作要求关系的调节作用,以期利用职业承诺降低医生职业倦怠水平。方法:选取全国10地区15家医院(三级、二级、一级)的510名医生(年龄20 ~ 60岁,工作年限<5年~>20年),使用职业倦怠量表(MBI-GS)、工作要求-资源问卷(JCQ)的工作要求分量表及职业承诺问卷(CCQ)进行测评。结果:医生MBI-GS的3个维度得分与工作要求总分均呈正相关(r=0.35、0.18、0.12,均P<0.01);情绪衰竭、去人性化维度得分与CCQ总分呈负相关(r=-0.29、-0.18,均P<0.001),低成就感维度得分与CCQ总分呈正相关(r=0.10,P<0.05)。医生职业承诺对工作协调性要求与情绪衰竭之间的关系有负向调节作用(β=-0.09,P<0.05),职业承诺对去人性化与工作要求3维度之间的关系有负向调节作用(β=-0.09、-0.09、-0.09,均P<0.05),职业承诺在个人成就感与工作强度要求和知识技能要求的关系间起正向调节作用(β=0.10、0.09,均P<0.05)。结论:本研究提示,医生的高职业承诺可以缓冲工作要求对职业倦怠的消极作用。 |

Objective:To explore the moderating effects of doctors' career commitments on the relationships between job demand and job burnout,and to provide some references for the doctor occupation burnout intervention.Methods:Totally 510 doctors aged 20-60 years with working time of 5-20 years from 15 hospitals in 10 areas of China were surveyed with the Maslach Burnout Inventory General Survey (MBI-GS),Job Content Questionnaire (JCQ) and Career Commitment Questionnaire (CCQ).Results:The sub-scores of 3 dimensions of MBI-GS were positively correlated with the job demand total scores (r=0.35,0.18,0.12;Ps<0.01).The sub-scores of MBI-GS' s three dimension of emotional exhaustion and depersonalization correlated negatively with CCQ total scores (r=-0.29,-0.18;Ps<0.001);the sub-scores of lowed accomplishment dimension were positively correlated with CCQ total scores (r=0.10,P<0.05).Career commitments had negative moderating effects on the relationships between job coordination demands and emotional exhaustion (β=-0.09,P<0.05).Career commitments had negative moderating effects on the relationships between all job demands and dehumanization (β=-0.09,-0.09,-0.09;Ps<0.05).Occupation commitments had positive mediating effects on the relationships between the job high strength demands or knowledge and skills demands and the lowed accomplishment (β=0.10,0.09;Ps<0.05).Conclusion:It suggests that doctors' career commitments could buffer the negative effects of the job demand on job burnout. |
